As 2025 draws near, technology companies face a host of challenges: a volatile economy, fierce competition for talent and rapid advances in AI and what is means for doing business. Some of the following trends will likely inform HR and business strategies in 2025.

  1. The Cost of Returning to Office

Tech employees, especially those who adapted to remote work during the pandemic, now face significant cost-of-work considerations as companies reinstate and ramp up office mandates. Nearly two-thirds of employers have required more days in the office over the last year. The financial, time, and energy costs of commuting are leading tech employees to rethink where and how they want to work, making return-to-office policies a major issue. Companies that want to attract and retain top talent will need to address these costs directly, offering solutions such as housing contributions, care support, and flexibility in hybrid work arrangements.

2. AI to Create More Opportunities Than It Replaces

Despite fears of job replacement, generative AI (GenAI) is expected to create more opportunities than it eliminates, with an emphasis on augmenting roles rather than replacing them. While 22% of tech employees expect AI to take over their roles in the next five years, most jobs will instead be redesigned to include GenAI tasks, such as prompt engineering and output evaluation. As AI tools evolve, companies must update job descriptions, workflows, and training programmes to accommodate this shift. By 2025, 70% of tech-related tasks, especially in data-heavy roles, are expected to involve GenAI, up from just 10% in 2023.

GenAI is also an area of intense experimentation in tech, and while the potential for productivity is immense, so are the risks. Without proper data governance, GenAI deployments can inadvertently expose sensitive internal information, such as proprietary code, employee records, or even confidential product plans. Tech companies must set stringent access controls, quality checks, and risk management protocols. Employees should be trained on ethical and secure GenAI usage to protect against regulatory, reputational, and legal issues. Risk management is essential as GenAI becomes integrated across platforms and products.

3. Four-Day Workweeks on the Rise

What was once seen as a radical idea—a four-day workweek (4DWW)—is quickly becoming a sought-after benefit in the tech industry, where high burnout rates and talent shortages make work-life balance critical. Tech companies like Microsoft and others have already tested 4DWW with success, reporting improvements in productivity, morale and retention. As 4DWW becomes more mainstream, organisations will need to refine schedules, creating focused blocks for deep work and collaboration while limiting meeting-heavy days. This change in cadence aims to maximise efficiency without sacrificing innovation.

4. Conflict Resolution Is Key

In a diverse, global tech workforce, social and ideological differences often create tensions. Research from Gartner shows that only 26% of employees feel aligned with their colleagues on socio-political issues, adding stress to team dynamics. With heightened sensitivities around issues like DEI, climate change, and AI ethics, conflict management skills are crucial for tech managers. Leaders should consider investing in conflict-resolution training, mentorship programs for new managers, and clear guidelines on navigating controversial topics at work. Effective conflict management will directly impact team performance and company culture.

6. Skills Replace Degrees

As demand for tech talent outpaces the pool of traditional degree-holders, the industry is moving toward skills-based hiring. Major tech firms, including Google and Accenture, have removed many degree requirements for many roles, focusing instead on demonstrable skills. This shift opens doors for skilled workers who may not have a formal degree but have honed their abilities through coding boot camps, online courses, or practical experience. Companies are also establishing in-house training programs to bridge skill gaps, helping to upskill diverse candidates while meeting immediate staffing needs.

7. Climate Resilience Becomes a Key Employee Benefit

With climate-related disruptions becoming more common, tech companies are incorporating climate resilience into their benefits offerings. During severe weather, for instance, some companies provide paid time off or stipends to help employees relocate or access emergency resources. Other benefits might include access to mental health support, on-site climate-controlled workspaces, and flexible work policies during extreme weather events. Companies leading in this area communicate their climate support plans transparently, enhancing employee loyalty and safeguarding productivity during crises.

8. DEI Integration Becomes Essential to Tech’s Culture

Diversity, equity, and inclusion (DEI) in tech have evolved from a standalone initiative to a business imperative. Many employees now see DEI as integral to company values, shaping every aspect of work culture, product development, and strategic decision-making. In 2025, tech leaders will need to continue to embed DEI principles across functions. For example, product managers may consider accessibility during the design phase, while recruiters ensure equitable representation in hiring processes. This shift helps tech companies cultivate an inclusive culture and unlocks innovation through diverse perspectives.

9. Career Pathways Diversification

Traditional tech career paths are becoming less common, with employees now exploring non-linear trajectories that include gig work, flexible roles, and industry transitions. Seventy-one percent of millennials have re-evaluated their career priorities, often seeking flexibility or purpose-driven work. To adapt, companies are offering alternative career options, including mid-career sabbaticals, internal rotation programs, and opportunities for mentorship. Retaining institutional knowledge becomes critical as seasoned professionals retire, so training programs and knowledge-sharing initiatives are increasingly emphasised to preserve expertise across the workforce.
